House Rules for PbP?

About to run a PbP game. I'm wondering what sort of house rules I should use to help ease the problem of it being PbP.

I'm planning to have everyone preroll Initiative for several encounters at a time.
I'm toying with the idea of increased XP, though I'm planning on using a premade adventure, so I'm not sure about that....
I'm thinking of cutting monster HP by 1/4 so they die quicker, but I'm not sure.

Any suggestions for making PbP less... super long?

If a reactive roll occurs, the DM makes it - that includes initiative as well as OAs/etc. Nothing stalls a game more effectively than putting everything on hold (sometimes for days, given the nature of PbP) for people to make and post a single roll that doesn't involve any significant decision-making.

Have them roll their attacks as they state it, with possible actions that follow put in an (sblock) or (buttonshow).

Use an initiative system that promotes one-side first outcomes so players can all act on the same count in whatever order they want (posting doesnt have to wait on a particular player to go, then a monster, then a player, etc)
